무용지도자의 변혁적 리더십이 직업무용수의 임파워먼트와 지속의도에 미치는 영향

Abstract

The purpose of this study was to examine the effect of the transformational leadership of a dance leader on the empowerment of professional dancers and the intention of the professional dancers to continue the dance according to the transformational leadership. Although it was said that the influence of the dancers and the dance company according to the dance instructor was large, the survey on the dancers directly participating was insufficient. The purpose of this study is to examine the empowerment and dance continuation intention that professional dancers feel about transformational leadership among various leadership styles. The subjects of this study were those who were active as professional dancers, but the subjects were selected mainly from the Honam region (Gwangju Metropolitan City, Jeollanam-do, and Jeollabuk-do), and face-to-face and non-face-to-face surveys were conducted in parallel depending on the situation of the infectious disease. The total number of survey participants was 307, but 237 questionnaires were used in the study, excluding inappropriate subjects. The composition of the questionnaire used for this study is divided into general characteristics, transformational leadership is charisma, inspirational motivation, intellectual stimulation, and empowerment is role meaning, self-determination, role influence, and dance continuation intention is tendency and reinforcement. Thus, a total of 36 items were composed. The data processing of this study was analyzed for verification according to the purpose using the statistical program SPSS 26.0. For the general characteristics of the subjects, frequency analysis was used, and factor analysis was performed to verify the construct validity of the questionnaire, and Cronbach's α coefficient was performed through the reliability verification of the factors composed of the same group. was calculated as To compare the differences between each factor, independent sample t-test and one-way ANOVA were performed, and scheffe was used for the post hoc test. Pearson's correlation analysis was performed between each factor, and multiple regression analysis was performed for the factors that were significant. Significance levels for all statistics were set to p<.05. First, there were no significant differences according to gender and dance experience according to demographic characteristics, and there were statistically significant differences according to the specific major and the age of the dance instructor. Second, it was found that the charisma, inspirational motivation, and intellectual stimulation factors of the transformational leadership of the dance leader had a positive correlation with each other, and the meaning of the role was also positively correlated. The factors affecting the role of empowerment did not show any correlation with the factors except for the meaning of the role. The tendency and reinforcing factors of dance continuation intention were found to have a positive correlation with factors excluding self-determination and role influence factors. Third, the transformational leadership of the dance leader was found to have a significant effect on the role meaning and self-determination of empowerment, and had a significant effect on the tendency and reinforcement of the dance continuation intention.|본 연구는 무용지도자의 변혁적 리더십이 직업무용수의 임파워먼트에 미치는 영향과 변혁적 리더십에 따른 직업 무용수의 무용지속의도를 확인하고자 했다. 무용지도자에 따른 무용수와 무용단의 미치는 영향은 크다고 하였으나 직접 참여하고 있는 무용수에 대한 조사는 미비한 실정이다. 다양한 리더십 중에서 변혁적 리더십에 대해 직업무용수들이 느끼고 있는 임파워먼트와 무용지속의도에 대해 살펴보고자 하는 것이다. 본 연구의 대상자는 직업무용수로 활동하고 있는 대상자들로 하였으나 호남지역(광주광역시, 전라남도, 전라북도)을 중심으로 대상자를 선정하였으며, 감염병 상황에 따라 대면방식과 비대면방식의 설문조사를 병행하였다. 전체 설문참여자는 307명이었으나 적절하지 못한 대상자를 제외한 237개의 설문을 연구에 활용했다. 본 연구를 위해 사용한 설문지에 대한 구성내용은 일반적특성, 변혁적 리더십은 카리스마, 영감적 동기, 지적자극, 임파워먼트는 역할 의미성, 자기 결정력, 역할 영향력, 무용지속의도는 경향성, 강화성으로 구분하여 총 36문항으로 구성하였다. 본 연구의 자료처리는 통계프로그램 SPSS 26.0을 이용하여 목적에 따른 검증을 위해 분석하였다. 조사대상자의 일반적 특성은 빈도분석(Frequency analysis)을 이용하였으며, 설문지에 대한 구성타당도 검증을 위해 요인분석(Factor analysis)을 실시하고, 동일집단으로 구성되어진 요인들에 대한 신뢰도 검증을 통해 Cronbach’s α 계수로 산출하였다. 각 요인들 간 차이를 비교하기 위해 독립표본 t-test와 일원분산분석(one-way ANOVA)을 실시하고, 사후검정은 scheffe를 이용하였다. 각 요인 간 Pearson의 상관관계분석을 실시하여 유의하게 나타난 요인에 대해 다중회귀분석을 실시하여 분석하였다. 모든 통계치에 대한 유의수준은 p<.05로 설정하였다. 첫째, 인구통계학적 특성변인에 따라 성별과 무용경력에 따른 유의미한 차이는 나타나지 않았으며, 세부전공과 무용지도자의 연령에 따라 통계적 유의미한 차이가 나타났다. 둘째, 무용 지도자의 변혁적 리더십의 카리스마, 영감적 동기, 지적자극 요인은 서로간의 정적상관이 있는 것으로 나타났으며, 역할의미성도 정적상관이 있는 것으로 나타났다. 임파워먼트의 역할 영향력 요인은 역할 의미성을 제외한 요인들에서는 상관이 나타나지 않았다. 무용지속의도의 경향성과 강화성 요인은 자기 결정력과 역할 영향력 요인을 제외한 요인들에서 정적 상관이 있는 것으로 나타났다. 셋째, 무용 지도자의 변혁적 리더십은 임파워먼트의 역할 의미성과 자기 결정력의 유의미한 영향을 미치는 것으로 나타났으며, 무용지속의도의 경향성과 강화성의 유의미한 영향을 미치는 것으로 나타났다.
