The Effect of the Spiritual Leadership on the Proactive Behavior - Focused on the Sequential Mediation of the Workplace Spirituality and Job Engagement

This study focuses on the effect of spiritual leadership on the proactive behavior through employee's work spirituality and job engagement. These leadership has recently been attracting the attention of researchers, but there is a lack of empirical research on it in academic research areas. Therefore, it is meaningful that the research on the relationships between spiritual leadership and organizational effectiveness in this study is attempted.
The purpose of this study was to examine the sequential mediators of workplace spirituality and job engagement in the relationship between spiritual leadership and proactive behavior. In order to accomplish the purpose of this study, literature review, and empirical research method were combined. The collected data for this empirical research were collected by the survey method. The questionnaires were distributed to employees, working in small and medium enterprises located in Gwang-ju area. The questionnaire was distributed from March 7, 2017, to April 30, and 331 questionnaires were collected. In the empirical analysis, 38 questionnaires with some missing answers were removed, and 293 questionnaires were used for final analysis.
The hypothesis test of this study is summarized as follows.
First, the validity of spiritual leadership and worker spirituality was confirmed by examining the influence of spiritual leadership on the proactive behavior.
The first hypothesis is about the effect of the spiritual leadership on the proactive behavior, based on the theoretical argument of which the characteristics of spiritual leadership can stimulate the initiation or proactivity. Regression analysis was activated and found the effect of spirituality leadership.
The second hypothesis is about the effect of the spiritual leadership on the workplace spirituality. As shown in Table 4-11, explanatory power (R2) was 54.4%, and F value was 51.311 p = 0.000), indicating statistically significant results. As a result of the verification, spiritual leadership (β = 0.732, p <.001) had a significant effect on workplace spirituality, and Hypothesis 2 was adopted. Multiple regression analysis was conducted to confirm theoretical argument, using the subordinate variable of spiritual leadership as belief/faith and vision as an independent variable and workplace spirituality as a dependent variable.
Third, the hypothesis on the influence of workplace spirituality on job engagement showed that workplace spirituality (β = 0.777, p <.001) had a significant effect on the job engagement of members. Hypothesis 3 was adopted.
As shown in Table 4-12, the explanatory power (R2) was 57.8%, and the F value was significantly higher than that of the pre- (P = 0.000), and job tenure had a significant effect on proactive behavior (β = 0.675, p <.001). Also, among the control variables, there was a significant effect of grade (β = 0.138, p <.01) and academic ability (β = 0.113, p <.001) and gender, working years and age showed similar results. Therefore, Hypothesis 4 was adopted. Also, multiple regression analysis was conducted with subordinate variables, workplace spirituality, and engagement as independent variables and proactive behavior as dependent variables, to confirm the relationship of job engagement to proactive behavior.
Fifth, the influence of spiritual leadership on proactive behavior through the sequential mediation of workplace spirituality and job engagement were supported. The effect of the single mediation is not significant, but the dual mediation of the work spirit through the workplace spirituality is statistically significant.
