종합병원 신규간호사의 긍정심리자본과 조직몰입이 이직의도에 미치는 영향

- Abstract
- Purpose: The goals of this study were to understand the influence of positive psychological capital, engagement on turnover intentions of newly graduated registered nurses working in general hospitals and to obtain basic date for human resource administrators to strategize ways to prevent turnover. Methods: Surveys were collected from 100 newly graduated registered nurses who worked for less than 15 months in 6 general hospitals with under 300 beds, from May 25th, to June 8th, 2016 in G city. The survey items queried the level of positive psychological capital, engagement, and turnover intention through self-report. The data were analyzed by t-test, ANOVA, Pearson's correlation, and multiple regression analysis. Results: The level of positive psychological capital was 92.3±11.36, the level of engagement was 57.1±6.14, and the level of turnover intention was 11.7 ± 3.26. There was no difference in the level of positive psychological capital according to the general characteristics of newly graduated registered nurses. However, the nurses' level of engagement was higher when they worked in preferred department compared to an undesired department (p<.001). Nurse who worked in a preferred department had lower turnover intentions than those in undesired departments(p=.002). There were significant correlations between positive psychological capital, engagement, and turnover intentions of newly graduated registered nurses. Engagement significantly affected the turnover intention (β=0.375, p<.001) of newly graduated registered nurses. In the regression model, explained 55% of turnover intention. Conclusion: To decreased the turnover rate of newly graduated registered nurses in general hospitals, human resource administrators need to develop intervention strategies that will increase the level of engagement for them and develop research plans to test their effects.
