The Influence of Job Satisfaction and Organizational Social Capital of the Nurses Employed in Mental Hospitals on Their Turnover Intention

The shortage of nurses has been hot research issue of nursing administration worldwide. Although there has been great deal of researches on this area, effective strategy to reduce turnover rate of nurses was not found.
This study was conducted to identify the influence of job satisfaction and organizational social capital on turnover intension of psychiatric nurses. Study subjects were 214 psychiatric nurses employed in 9 psychiatric hospitals in Gwangju metropolitan city, Jeollanamdo and Jeollabukdo province, from whom the data was collected using structured questionnaire composed of measures of general and occupational characteristics, job satisfaction(JS), organizational social capital(OSC), and turnover intention(TI). As the result of hierarchical multiple regression analysis(IBM SPSS, ver 19.0) and structural equation modeling(Mplus ver. 5.02), major research findings and their implications were as follows;
In the regression model inputting control variables and JS as independent variables, JS(overall and sub-dimension of professional status) was the factor reduced significantly turnover intention. But in the regression model added organizational social capital on above model, regression coefficient of JS was not significant statistically any more, only OSC(overall, sub-dimensions of reciprocity, trust) was the factor reducing turnover intention.
In final structural equation model, regarding common value as a sub- dimension of OSC, there was not found direct effect on TI but there was found indirect effect on TI via JS. Regarding trust and reciprocity as sub-dimensions of OSC, JS there were found negative(i.e. reducing) direct effect on TI retrospectively.
In conclusion, to sum-up above results, it would be necessary for nursing managers to introduce the strategy fostering organizational capital in nursing teams as well as traditional one to improve job satisfaction of psychiatric nurses.
