일부 종합병원 종사자의 직무스트레스가 이직의도에 미치는 영향

- Abstract
- This study was to identify the factors and degrees of job stress of hospital employees, and analysed how job stress influences on their intention to leave. For the purposes, this study used a convenient sampling method to sample a total of 815 employees from three hospitals in Gwangju City and two in Jeollanamdo. We interviewed them using a short-answer type questionnaire from July 19 to July 25, 2007 and obtained answers from 732 (89.8%), 717 of which were used for the final analysis except 15 whose answers were not sincere. Using Frequency Analysis, Reliability Analysis, t-test, F-test(ANOVA), Pearson Correlation Analysis and factor-hierarchical multi-regression analysis, we summarized the results as follows:
Role conditions of job stress included absence of information on promotion (3.35) and contradiction of tasks to be taken care of in quality and quantity (3.07). In respect to factors of role overloads, 3.11 answered that there was no recognition on no communication between employers and employees and 2.86 answered that working time increased due to excessive tasks. In respect to personal relations, 3.09 answered that they had job stress when they had to make a decision that might influence on life of people around and 2.71 answered that they didn't think they had stress by decision and determination of immediate superiors that influenced themselves.
To look at the hierarchical multi-regression analysis on intention to leave, the influence on the intention increased significantly for the subjects with college degree (p=0.023) and university degree (p=0.001), for married employees (p=0.001) and as their career was longer (p=0.009). However, the intention of the employees whose pay was more than 2 million won was significantly low(p=0.038). Of job stress factors, as role conditions and role overloads increased, intention to leave increased significantly (p<0.01).
In conclusion, as job stress influences on intention to leave of hospital employees, we need proper job stress to decrease their leaving.
