상사의 비인격적 감독이 조직변화에 대한 저항에 미치는 영향: 도덕적 정체성의 매개효과

Abstract
While a huge change in the financial market is expected due to Fintech fever, it is necessary to have organizational change in order to lead the growth of the organization continually. The organizational change includes the member of the organization and also the role of head in the organization is very important to make it happen.
Therefore, the purpose of this study is focused on the influence between the head and the members in the organization when an abusive supervision is used by the head. This study mainly investigates into the organizational changes based on resistance from the organization members when they were abusively supervised. From this study, it will be proved that moral identity has impact on the relationship of the organizational changes.
The result of the study reveals that the abusive supervision has a negative major impact on the members' resistance of the organizational changes both in psychological resistance and behavioral resistance.
Moreover, in the case of the moral identity, the internalization of the moral identity partially liaises(links) the resistance between the abusive supervision of the head and the members in the organization. The abusive supervision of the head in the organization directly increase the possibility of the behavioral resistance of the organizational changes, but also it is influential through the internalization of the moral identity of the members in the organization.
However, there was no direct relationship between the internalization of the moral identity and psychological resistance.
In addition, the symbolization of the moral identity could not liaise the abusive supervision of the head to the members and members' psychological resistance and behavioral resistance.
According to the results of the research, the abusive supervision of the head should be regulated in order to reduce the resistance of the organizational changes in the members.
Along with the results, the internalization of the moral identity plays an important role as a mediator.
Ultimately, the abusive supervision of the head reduces the internalization of the moral identity in the members and it delays the organization changes in the way that the organization pursues.
The unhappy and uncomfortable feelings that ,the members have, toward the abusive supervision from the head interrupt the growth of the organization and increase the resistance of the members.
Since most members(workers) spend most of their time(day) at work rather than their home, it is important to treat them respectfully, therefore they realize the joy of working hard with a better treatment.
The basic step of treating the members with respect is to motivate and encourage them to work hard and become a good example of what a real head(leader) has to be because it will lead the organizational changes incredibly.
