Abstract
This study aims to suggest the methods to enhance morale and job satisfaction of employees working for Nonghyup, examine their job satisfaction and organizational commitment to make them perform their functions actively, trace factors of job satisfaction having a decisive influence on management performance of Nonghyup and improve morale and job satisfaction of employees.
To accomplish these goals of research, it establishes three research problems as follows;
First, what is the degree of job satisfaction and organizational commitment of employees of Nonghyup? Second, what is the correlation of their job satisfaction with their organizational commitment and business performance? Third, what are the factors of their job satisfaction affecting business performance of Nonghyup?
Results of this research are summarized as follows;
First, as a result of verifying hypothesis of relationship between job satisfaction and business performance, wage and employee welfare of sub-factors of job satisfaction had a significant influence on business performance and explanatory power of job satisfaction of business performance was low.
Second, as a result of verifying hypothesis of relationship between organizational commitment and business performance, there was no factor of sub-variables of organizational commitment having a significant influence on business performance.
Third, as a result of verifying hypothesis of influence of job satisfaction on organizational commitment, wage, employee welfare and education which are sub-factors of job satisfaction had a significant influence on desire for work, sub-variable of organizational commitment. Wage, employee welfare and personal relationship which are variables of job satisfaction had a significant influence on loyalty, sub-variable of organizational commitment. Finally, all factors except personnel assessment, sub-variable of job satisfaction had significant influence on unity of organizational commitment.
Fourth, as a result of analyzing intermediary effects of organizational commitment in the relationship between job satisfaction and business performance, intermediary effect of organizational commitment was not verified. But, wage and employee welfare had an intermediary effect on organizational commitment.
According to the above research results, improvement of personnel management system is very urgent for Nonghyup to enhance morale and job satisfaction of its employees and when revision and rationalization of personnel management system is achieved, business performance of Nonghyup can be improved.
Therefore, when Nonghyup enhances job satisfaction of its employees, they can have affection for their organization and show positive organizational commitment, which can result in high business performance.
Limitations of this study and future research directions can be suggested as follows;
First, since this study analyzed the results through one survey due to time and economic restrictions, there can be a limitation in reliability.
Second, this study could not gather enough samples from many companies. So there is a limitation in interpreting collected data and generalizing results.
Third, since opinions of employees working for Nonghyup were examined under the poor economic conditions of Korea, there may be a problem in generalizing research results of normal economic situations.
