Abstract
The purpose of this study is to suggest a method for enhancing teachers' work engagement and theoretical and practical implications by examining the causes and consequences of middle and high school teachers' work engagement based on the theory of the Job Demands-Resources Model.
In order to carry out this study, the following research questions were raised.
1. What is the relationship between the principal's servant leadership, personal-environmental fit, teacher's work engagement, and school effectiveness?
2. What are the effects of the principal's servant leadership, personal-environment fit, and the teacher's work engagement on school effectiveness?
3. What is the mediating effect of teacher's work engagement on the effect of principal's servant leadership and personal-environmental fit on school effectiveness?
To achieve the purpose of this study, an online survey was conducted targeting 256 middle and high school teachers belonging to Daegu and Gyeongsang Province. Of the collected questionnaires, 254 copies were used for data analysis, excluding 2 copies of the principal's questionnaire not subject to the questionnaire.
For data analysis, frequency analysis, reliability analysis, factor analysis, descriptive statistics analysis, correlation analysis, and multiple regression analysis were performed using SPSS 25.0 program, and the results are as follows.
Through the analysis, the following conclusions were drawn.
1. Principal's servant leadership and personal-environment fit, which are antecedent variables for teacher's work engagement, showed a significant positive correlation with work engagement. In particular, the principal's servant leadership, individual-job fit, and individual-organizational fit showed a significant positive correlation with school effectiveness, and the teacher's work engagement also showed a significant positive correlation with school effectiveness, an outcome variable.
2. Principal's servant leadership, personal-environment fit, and work engagement are important variables predicting significant positive effects on school effectiveness.
3. In the relationship between the principal's servant leadership and school effectiveness, personal-environment fit and school effectiveness, teacher work engagement plays a significant role as a partial parameter.
The school organization is the most basic unit of the educational organization, and the level of effectiveness of the organization may vary depending on what kind of leadership the principal, who is in charge of school management, exerts. The level of effectiveness of school education can be increased if the principal demonstrates the leadership of serving to achieve the goals of school education, and if the teachers' opinions are accepted and duties are smoothly assigned when forming the management organization. At this time, it is expected that the effectiveness of the school organization will be enhanced if the teacher acts as a bridge to cooperate with the organization and duties.
