ABSTRACT

A Study on the Effect of the Empowerment in Business Employee on Organizational Effectiveness

This study identifies what influence empowerment in an organization has on job satisfaction and organizational commitment and what difference there is between empowerment and job satisfaction according to sex and educational background, targeting two large enterprises and three small and medium enterprises in Gwangju and Jeonam. And it is designed to present suggestions on personnel management based on the results. For the purposes, we carried a theoretical examination and a positive analysis, and the results are summarized as follows:
First, to sum up the results of analysing the relations between empowerment and organizational commitment, meaning and self-determination of the variables of empowerment had a significant influence on affective commitment, a sub-variable of organizational commitment(P<.001), while influence and capability had insignificant results. Only significance of the variables of empowerment had a significant influence on continuance commitment while influence, self-decision ability and capability had insignificant influence. meaning and capability of the variables of empowerment had a significant influence on normative commitment while self-decision ability and capability had insignificant influence.
Second, to sum up the relations between empowerment and job satisfaction, meaning and influence had a significant influence on them while self-decision ability and capability had insignificant influence on them.
Third, to sum the relations between job satisfaction and organizational commitment of members, when they were satisfied with their job, their satisfaction had a significant influence on affective commitment, maintaining commitment and normative commitment, sub-variables of organizational commitment.
Fourth, to sum up the results of analysing the hypothesis that the influence of psychological empowerment on job satisfaction will vary according to individual characteristics, job satisfaction varied according to sex and educational background as individual characteristics.
To summarize the results of the study, the members should be psychologically empowered to enhance job satisfaction and organizational commitment in contemporary organizations. In other words, managers should present visions to members, give more attention to them, encourage them and provide fair but differentiated incentives for them through one-to-one relationship for greater organizational achievements.
